บทคัดย่อ

การศึกษาครั้งนี้มีวัตถุประสงค์เพื่อ 1) เพื่อศึกษาระดับความพึงพอใจในงาน ระดับแรงจูงใจในการทำงาน ระดับการรับรู้การสนับสนุนจากองค์กร ระดับการคงอยู่ในงานของช่างเทคนิคและวิศวกรในอุตสาหกรรมพลาสติกขนาดกลางและขนาดย่อม 2) เพื่อศึกษาอิทธิพลของความพึงพอใจในงาน ที่ส่งผลต่อการคงอยู่ของช่างเทคนิคและวิศวกรในอุตสาหกรรมพลาสติกขนาดกลางและขนาดย่อม 3) เพื่อศึกษาอิทธิพลของแรงจูงใจในการทำงาน ที่ส่งผลต่อการคงอยู่ของช่างเทคนิคและวิศวกรในอุตสาหกรรมพลาสติกขนาดกลางและขนาดย่อม และ 4) เพื่อศึกษาอิทธิพลของการรับรู้การสนับสนุนจากองค์กร ที่ส่งผลต่อการคงอยู่ของช่างเทคนิคและวิศวกรในอุตสาหกรรมพลาสติกขนาดกลางและขนาดย่อม

กลุ่มตัวอย่างที่ใช้ในการวิจัย คือ ช่างเทคนิคและวิศวกรที่ปฏิบัติงานในอุตสาหกรรมพลาสติกขนาดกลางและขนาดย่อมที่มีสถานประกอบการตั้งอยู่ในเขตจังหวัดปทุมธานี จำนวน 300 ตัวอย่าง ใช้แบบสอบถามเป็นเครื่องมือเก็บรวบรวมข้อมูล สถิติที่ใช้ในการวิเคราะห์ข้อมูล ได้แก่ ค่าร้อยละ ค่าเฉลี่ย ส่วนเบี่ยงเบนมาตรฐาน และการวิเคราะห์ถดถอยพหุคูณ โดยวิธี Enter ที่ระดับนัยสำคัญทางสถิติที่ 0.05

ผลการวิจัย พบว่า 1) ในภาพรวม ระดับความพึงพอใจในงาน ระดับแรงจูงใจในการทำงาน ระดับการรับรู้การสนับสนุนจากองค์กร และระดับการคงอยู่ในงานอยู่ในระดับมาก 2) ความพึงพอใจในงานที่ส่งผลต่อการคงอยู่ในงาน ได้แก่ ด้านวัฒนธรรมองค์กร (β = 0.291) และด้านผู้บังคับบัญชา (β = 0.226) 3) แรงจูงใจในการทำงานที่ส่งผลต่อการคงอยู่ในงาน ได้แก่ ปัจจัยจูงใจด้านการสัมฤทธิ์ผลหรือความสำเร็จในงานที่ทำ (β = 0.172) และด้านการเจริญเติบโต (β = 0.167) และปัจจัยอนามัยด้านนโยบายและรูปแบบการควบคุม (β = 0.207) และด้านความสัมพันธ์กับผู้ใต้บังคับบัญชา (β = 0.157) และ 4) การรับรู้การสนับสนุนจากองค์กรที่ส่งผลต่อการคงอยู่ในงาน ได้แก่ ด้านจิตอารมณ์ ( β = 0.389) ด้านความมั่นคงในการทำงาน ( β = 0.219) และด้านสถานภาพการทำงาน ( β = 0.120)


Abstract

The study was conducted to investigate 1) the levels of job satisfaction, job motivation, perceived organizational support, and job retention of engineers and technicians in small and medium sized companies in the plastic industry, 2) the influence of job satisfaction affecting job retention of engineers and technicians in small and medium sized companies in the plastic industry, 3) the influence of job motivation affecting job retention of engineers and technicians in small and medium sized companies in the plastic industry, and 4) the influence of perceived organizational support affecting job retention of engineers and technicians in small and medium sized companies in the plastic industry.

The samples were 300 technicians and engineers who worked in small and medium sized companies in the plastic industry located in Pathum Thani province. The questionnaires were used to collect the data. Statistics used for data analysis included percentage, mean, standard deviation, and enter multiple regression at a statistical significance level of 0.05.

The results indicated that 1) in the overall, the levels of job satisfaction, job motivation, perceived organizational support, and job retention were high, 2) job satisfaction affecting job retention was organizational culture (β = 0.291) and supervisors (β = 0.226), 3) job motivation affecting job retention was the motivational factor in work success (β = 0.172), work growth (β = 0.167), hygiene factors in terms of policy and types of control (β = 0.207), and a relationship with subordinates (β = 0.157), and 4) perceived organizational support affecting job retention was emotion ( β = 0.389), work security ( β = 0.219), and work environment ( β = 0.120).
