The Influence of Motivation Based on ERG Theory and Employee Commitment on Employee Performance: A Case Study of a Toy Car Manufacturer Company in Pathum Thani Province

บทคัดย่อ

การศึกษานี้มีวัตถุประสงค์ 1) เพื่อศึกษาระดับแรงจูงใจของพนักงานตามทฤษฎี ERG 2) เพื่อศึกษาระดับความผูกพันองค์กรของพนักงาน 3) เพื่อศึกษาปัจจัยส่วนบุคคลในด้าน เพศ อายุ ระดับ การศึกษา รายได้ต่อเดือน และประสบการณ์ทำงานของพนักงานที่มีต่อแรงจูงใจตามทฤษฎี ERG ความผูกพันองค์กรและผลการปฏิบัติงานของพนักงาน และ 4) เพื่อศึกษาอิทธิพลของแรงจูงใจและความผูกพันองค์กรที่ส่งผลต่อผลการปฏิบัติงานของพนักงาน

กลุ่มตัวอย่างที่ใช้ในการศึกษาครั้งนี้ ได้แก่ บุคลากรในบริษัทผลิตรถเด็กเล่นแห่งหนึ่งในจังหวัดปทุมธานี จำนวนกลุ่มตัวอย่าง 300 คน ทำการเก็บข้อมูลโดยใช้แบบสอบถาม และใช้สถิติการเปรียบเทียบค่าเฉลี่ยประชากรแบบเป็นอิสระ (Independent Sample t-test) และการวิเคราะห์ความแปรปรวนทางเดียว (One-way Analysis of Variance (ANOVA)) และการวิเคราะห์สมการถดถอยพหุคูณ (Multiple Regression Analysis) ในการทดสอบสมมติฐาน

ผลการศึกษา พบว่า แรงจูงใจตามทฤษฎี ERG และความผูกพันองค์กรโดยรวมอยู่ในระดับปานกลาง ปัจจัยส่วนบุคคลในด้าน เพศ อายุ ระดับการศึกษา รายได้ต่อเดือน และประสบการณ์ทำงานที่แตกต่างกันของพนักงานส่งผลต่อแรงจูงใจตามทฤษฎี ERG ความผูกพันองค์กรและผลการปฏิบัติงานของพนักงาน แรงจูงใจตามทฤษฎี ERG ด้านความต้องการด้านการดำรงชีวิตอยู่ ความต้องการด้านความสัมพันธ์ และความต้องการด้านการเจริญเติบโตเป็นปัจจัยที่มีผลต่อผลการปฏิบัติงานของพนักงาน โดยด้านความต้องการความสัมพันธ์มากที่สุด สำหรับความผูกพันองค์กรของพนักงานพบว่า ด้านทัศนคติ ผลตอบแทน และด้านความภักดีเป็นปัจจัยที่มีผลต่อผลการปฏิบัติงานของพนักงาน โดยด้านความภักดีมากที่สุด

This study aimed to study 1 ) the level of employee motivation based on Existence Related Growth (ERG) theory; 2) the level of employee commitment; 3) the personal factors – gender, age, education, monthly income, and work experience – affecting the motivation based on ERG theory, the organizational commitment, and the employee performance; and 4) the influence of motivation and organizational commitment on employee performance.

The sample group was consisted of 300 employees in a toy car manufacturer company in Pathum Thani Province. The research instrument used for collecting data was questionnaires. The data were analyzed using Independent Samples t-test, (One-way Analysis of Variance (ANOVA)), and multiple regression analysis.

The research revealed that both the employee motivation based on ERG theory and the employee commitment were at the moderate level. The different personal factors that were gender, age, education, monthly income, and work experience differently affected the motivation based on ERG theory, the organizational commitment and the employee performance. Moreover, the motivation based on ERG theory included the living needs, the relationship requirements and the growth needs affected the employee performance. In addition, the relationship requirements aspect influenced the employee performance the most. Finally, the organizational commitment included the attitude, the earnings, and the loyalty aspects also affected the employee performance. The employee loyalty influenced their performance the most.
